数字变革型领导驱动探索式创新的路径与认知边界研究
聚焦数字化变革背景下领导力对员工创新行为的影响机制,基于情感事件理论与自我决定理论构建"数字变革型领导力-二元工作激情-员工探索式创新"的理论模型,并引入不确定性规避作为调节变量,揭示了数字化情境下领导力影响创新的双路径机制与边界条件。结果显示,数字变革型领导力可以通过激发员工的和谐式激情和强迫式激情促进其探索式创新;员工不确定性规避不仅调节了数字变革型领导力对和谐式激情和强迫式激情的关系,还调节了和谐式激情和强迫式激情的中介作用。研究拓展了数字化领导力的理论内涵,突破传统研究对技术创新单一路径的认知局限,更通过揭示激情双元性的传导机制,为数字化时代的组织创新管理提供了兼具理论深度与实践可行性的解决方案。
Focusing on the influence mechanism of leadership on employees\' innovative behaviors under the background of digital transformation, this paper constructs a theoretical model of "digital transformational leadership - dual work passion - employee exploratory innovation" based on the affective events theory and self-determination theory, and introduces uncertainty avoidance as a moderating variable. It reveals the dual-path mechanism and boundary conditions of leadership\'s impact on innovation in the digital context. The results show that digital transformational leadership can promote employees\' exploratory innovation by stimulating their harmonious passion and forced passion. Employees\' uncertainty avoidance not only moderates the relationship between digital transformational leadership and harmonious passion and forced passion, but also moderates the mediating role of harmonious passion and forced passion. This study expands the theoretical connotation of digital leadership, breaks through the cognitive limitations of traditional research on the single path of technological innovation, and provides a solution with both theoretical depth and practical feasibility for organizational innovation management in the digital age by revealing the transmission mechanism of passion duality.
