民营外贸企业人力管理与动态发展互动研究

本文基于动态能力理论,聚焦民营外贸企业在人力资源管理与动态能力建设中的互动机制,深入探讨企业如何通过人力资源管理策略在不同发展阶段实现动态能力的构建与演化。研究以赛尔集团为单案例,通过纵向研究方法,从初创期、扩展期、集团化运作期到连续创业期,揭示其在人力资源管理与动态能力建设中的阶段性特征。研究发现,民营外贸企业的动态能力建设遵循"感知-捕捉-重组"的路径:初创期以市场敏感性和快速响应为导向,注重小团队管理和灵活应对;扩展期以需求导向服务为核心,聚焦岗位与业务需求匹配;集团化运作期通过多板块协同和生态圈构建实现能力整合;连续创业期则以技术驱动与数据赋能推动创新和能力重塑。研究进一步表明,人力资源管理在动态能力建设中的作用不仅体现为基础支持,更通过精准招聘、人才培养和激励机制,与动态能力形成深度协同。

Based on the theory of dynamic capacity, this paper focuses on the interaction mechanism between human resource management and dynamic capacity building in private foreign trade enterprises, and deeply discusses how enterprises can realize the construction and evolution of dynamic capacity through human resource management strategies in different development stages. This study takes Sayer Group as a single case and reveals its stage characteristics in human resource management and dynamic capacity building through longitudinal research methods, from the initial stage, expansion stage, group operation stage to continuous entrepreneurship stage. It is found that the dynamic capacity building of private foreign trade enterprises follows the path of "perception-capture - reorganization" : market sensitivity and rapid response are oriented in the initial stage, and small team management and flexible response are emphasized; In the expansion period, demand-oriented service is the core, focusing on matching posts with business needs; In the period of group operation, capacity integration is realized through multi-plate collaboration and ecosystem construction; The continuous entrepreneurial period is driven by technology and data empowerment to promote innovation and capacity reshaping. The research further shows that the role of human resource management in dynamic capacity building is not only reflected in the basic support, but also through the precise recruitment, talent training and incentive mechanism, to form a deep synergy with dynamic capacity.
