Research on the Double-Edged Sword Effect of High-Performance Evaluation on the Innovation Vitality of Scientific and Technological Talents

摘要
本文基于压力认知评估理论和自我决定理论,构建了双刃剑效应模型探讨其作用路径及边界条件,探讨高绩效评价对科技人才创新绩效的作用机制及边界条件。通过对405份来自高校、科研院所及企业研发部门的科技人才问卷数据进行实证分析,对模型假设进行了检验。研究发现:高绩效评价对创新绩效存在双重路径影响,一方面激发工作意义感正向影响创新绩效(增益路径),另一方面诱发回避目标导向负向影响创新绩效(损耗路径)。正念水平的调节效应具有差异性。同时从整体效应看,高绩效评价对科技人才创新绩效的正向增益效应强于负向损耗效应,最终呈现净正向影响。研究在理论上拓展了高绩效评价与创新绩效关系的研究视域,揭示了工作意义感与回避目标导向的中介传导机制及正念的边界作用,为组织优化科技人才评价机制、平衡评价激励性与风险规避性提供了实证依据。
Abstract
Based on the pressure cognitive evaluation theory and self-determination theory, this paper constructs a double-edged sword effect model to explore its action path and boundary conditions, and investigates the mechanism and boundary conditions of the effect of high performance evaluation on the innovation performance of scientific and technological talents. Through empirical analysis of 405 questionnaires from universities, research institutes and R&D departments of enterprises, the model hypotheses were tested. The research found that high performance evaluation has a dual-path impact on innovation performance. On the one hand, it stimulates a sense of work meaning, which positively affects innovation performance (the gain path); on the other hand, it induces an avoidance goal orientation, which negatively affects innovation performance (the loss path). The moderating effect of mindfulness level is differential. At the same time, from the overall effect, the positive gain effect of high performance evaluation on the innovation performance of scientific and technological talents is stronger than the negative loss effect, ultimately presenting a net positive impact. The research theoretically expands the research perspective on the relationship between high performance evaluation and innovation performance, reveals the mediating transmission mechanism of work meaning and avoidance goal orientation, and the boundary role of mindfulness, providing empirical evidence for organizations to optimize the evaluation mechanism of scientific and technological talents and balance the incentive and risk-aversion of evaluation.关键词
