摘要
随着休闲意识提升与职场竞争加剧,员工休闲需求与职业发展需求间矛盾愈发尖锐,如何在休闲中有效融入工作,实现休闲−工作协同,成为破解这一矛盾的可能路径。然而,休闲−工作协同的研究仍在初始阶段,存在概念界定单一、驱动机制不明、影响效应片面等瓶颈,难以为实践提供科学指导。为深化对此现象的理解,本研究基于ABC行为分析框架,构建“类型识别—双刃效应—形成机制”的整合性模型。首先,识别休闲−工作协同的类型,突破传统单维概念化的局限,并开发测量工具,为后续研究提供理论与实证基础;其次,考察休闲−工作协同对员工创新和绩效的双刃剑效应,解析其作用路径及边界条件;第三,探讨兴趣社群实践如何通过满足员工自主感、胜任感和关系感促进休闲−工作协同,并考察社群网络异质性的边界作用,揭示其形成机制。通过整合定性与定量方法,本研究将深化休闲−工作协同的理论体系,为组织优化员工休闲−工作协同管理、平衡职业发展与身心健康提供科学依据。
Abstract
As employees place greater value on leisure amid intensifying workplace competition, the tension between leisure needs and career development has become increasingly salient. Leisure-work synergizing, which involves integrating work-related elements into leisure activities, may offer a constructive way to address this tension. However, research on leisure-work synergizing remains at an early stage and is constrained by a narrow conceptualization, a limited understanding of its drivers, and an incomplete account of its consequences. To advance research on this phenomenon, this article draws on the antecedent-behavior-consequence framework to develop an integrative model of the types, antecedents, and consequences of leisure-work synergizing. First, it identifies distinct types of leisure-work synergizing, moves beyond the existing unidimensional conceptualization, and proposes the development of a corresponding measurement instrument. Second, it examines the double-edged effects of leisure-work synergizing on employee innovation and job performance while clarifying the underlying processes and boundary conditions. Third, it examines how interest-based community practices foster leisure-work synergizing through the satisfaction of employees needs for autonomy, competence, and relatedness and identifies community network heterogeneity as an important boundary condition. By integrating qualitative and quantitative methods, this research seeks to enrich the theoretical understanding of leisure-work synergizing and provide evidence-based guidance for organizations seeking to support employees career development while safeguarding their leisure and well-being.关键词
