Team moral behavior patterns (TMBP): Conceptualization, formation, and multi-level influencing mechanisms
摘要
伴随团队的迅速普及和多样化发展，团队集体道德行为已超越个体道德行为，越发成为组织道德研究的前沿议题。传统研究忽视了团队的诸多群体属性，难以揭示集体道德行为的真实规律。鉴于此，本研究聚焦团队全体成员的道德行为组合形态和集体表征，提出团队道德行为模式(TMBP)的概念，并进一步：①从动态视角纵向分析团队集体道德行为的形成和演化过程；②基于团队的三维属性，区分出三类典型团队(技能导向型、权威导向型和时间导向型)，并进一步推演各自对应的聚类式、层级式和均等式TMBP的形成逻辑和演化趋势； = 3 \* GB3 ③通过理论分析和逻辑推演，系统探讨三类TMBP对个体/团队/组织多层次结果的影响和机理。本文旨在更直接地解释团队道德现象，弥补团队研究长期忽视伦理议题的不足，突破个体中心主义的道德研究局限，开辟团队道德研究的新领域，并为团队伦理管理实践提供指导。
Abstract
With the rapid proliferation and increasing diversity of teams, team-level moral behavior has extended beyond individual moral conduct and emerged as a frontier issue in organizational ethics research. Existing studies have predominantly adopted an individual-centered perspective and overlooked important group-level attributes, thereby limiting our understanding of the underlying dynamics of collective moral actions. To address this limitation, this study focuses on the configuration and collective expression of moral behaviors among team members, introducing the novel concept of team moral behavior pattern (TMBP). Specifically, this study: (1) adopts a dynamic perspective to longitudinally examine the formation and evolution of collective moral behavior within teams; (2) draws on the three-dimensional attributes of teams to identify three typical team typesskill-oriented, authority-oriented, and time-oriented teamsand develops the formation mechanisms and evolutionary trajectories of their corresponding clustered, hierarchical, and egalitarian TMBPs; and (3) through theoretical analysis and logical deduction, systematically investigates the effects and underlying mechanisms of the three types of TMBPs on multilevel outcomes at the individual, team, and organizational levels. This research aims to provide a more direct explanation of team moral phenomena, address the longstanding neglect of ethical issues in team research, overcome the limitations of individual-centered approaches to morality, establish a new avenue for research on team morality, and offer guidance for ethical management practices in teams.关键词
