摘要
AI的飞速发展和广泛应用，使员工愈发感受到工作身份威胁，但AI工作身份威胁的内涵、诱因及影响效果尚未得到清晰探讨。本研究构想主要基于身份威胁过程理论，围绕“新内涵—诱发机制—作用效果”构建AI工作身份威胁的理论框架。首先，本研究基于AI威胁源的特点，尝试理论化提出AI工作身份威胁可能存在的新维度及内涵；其次，从AI拟人性与AI可解释性两个核心特征出发，明确AI工作身份威胁的诱发机制及边界条件，即员工可雇佣性和感知领导AI信任的中介作用，及AI应用模式的调节作用；最后，揭示AI工作身份威胁对员工创新行为的“双刃剑”效应机制，即工作退却或工作重塑的中介作用，及特质调节焦点的调节作用。本研究将拓展和深化身份威胁过程理论，为理解AI工作身份威胁的内涵、诱发和后果机制提供理论框架，并为组织与员工制定更具针对性的AI工作身份威胁干预策略提供实践启示。
Abstract
The rapid advancement and widespread adoption of artificial intelligence (AI) have intensified employees' perceptions of threat to their professional identity, yet the connotation, antecedents, and consequences of AI work identity threat remain underexplored. Grounded primarily in identity threat process theory, this study develops a theoretical framework for AI work identity threat organized around three components: novel dimensions, triggering mechanisms, and consequences. First, based on the distinctive characteristics of AI as a source of threat, this study theoretically delineates new dimensions and conceptualizations of AI work identity threat. Second, focusing on two core characteristics of AIanthropomorphism and explainabilityit clarifies the triggering mechanisms and boundary conditions underlying AI work identity threat, namely the mediating roles of employee employability and perceived leader AI trust, and the moderating role of AI application patterns. Finally, the study uncovers a "double-edged sword" mechanism through which AI work identity threat shapes employee innovative behavior, operating through the mediating roles of work withdrawal and job crafting, and moderated by trait regulatory focus. This research is expected to extend and enrich identity threat process theory, offer a theoretical framework for understanding the connotation, antecedents, and consequences of AI work identity threat, and provide practical implications for organizations and employees in designing more targeted intervention strategies against such threats.关键词
