绿色变革型领导、员工工作投入与工作绩效关系研究:企业环境伦理的调节作用

随着全球面临的生态环境问题日益严峻,探寻经济与生态环境协调可持续的绿色发展之路刻不容缓。在国家大力推进生态文明建设的今天,企业作为我国经济发展的主体力量,管理者的领导行为方式对促进其环境管理的有效开展将起到至关重要的作用。绿色变革型领导作为变革型领导行为在环境领域的延伸,探究其与员工工作投入和工作绩效的关系显得紧迫而有必要。本研究以行业环保压力大的企业员工为调研对象,通过实证研究揭示了绿色变革型领导与企业员工工作绩效间的内在作用机理。研究结果表明,绿色变革型领导对员工工作投入和工作绩效产生显著正向影响,并且员工工作投入在绿色变革型领导和员工工作绩效间起到完全中介作用,企业环境伦理在绿色变革型领导和员工工作投入之间起到了显著正向调节作用。进一步从当今企业须重视绿色变革型领导人才的培养,加强组织层面环境伦理建设,不断提高员工的工作投入和工作绩效,增强企业全员绿色环保意识,不断提升员工的工作投入和工作绩效等方面给出了具体的管理建议。

With China\'s increasingly serious ecological and environmental problems facing the world, it is imperative to explore the path of coordinated and sustainable green development of economy and ecological environment. Today, as the country vigorously promotes the construction of ecological civilization, as the main force of China\'s economic development, the leadership behavior of managers will play a vital role in promoting the effective development of its environmental management. However, the formal regulatory system has had little effect, and the cost increase caused by environmental management has made enterprises discouraged. So how to effectively reflect the positive effects brought by the environmental management of the enterprise on the employees\' input and final output, so that the enterprise can actively participate in the environmental construction? As an example of employees \'work and learning, managers\' behavioral style is essential for guiding employees. Among them, green transformational leadership, as an extension of transformational leadership behaviors in the environmental field, has only attracted attention in recent years. At present, no research has explored its relationship with employees\' work input and performance. It is urgent and necessary. Therefore, this study takes the employees of enterprises with high environmental protection pressure as the research object, takes the employee\'s work input as the mediating variable, and the corporate environmental ethics as the moderating variable between the green transformational leader and the employee\'s work input. Through empirical research, it reveals the Chinese context. The internal mechanism of the role of green transformational leadership and the work performance of enterprise employees fills a gap in previous research. The research results show that green transformational leadership has a significant positive impact on employees\' work input and performance, and that employee work input plays a full mediating role between green transformational leadership and employee performance. In addition, the establishment of corporate environmental ethics has enhanced the positive role of green transformational leadership in employee psychological behavior, and corporate environmental ethics has played a significant positive regulatory role between green transformational leadership and employee work input. The empirical conclusions drawn from this study show that green transformational leadership can have a positive impact on employees\' work input and performance, motivate companies to take environmental responsibility, and provide reference for corporate environmental management. Today\'s enterprises must attach importance to the cultivation of green transformational leadership talents, strengthen the construction of environmental ethics at the organizational level, enhance the awareness of green environmental protection among all employees, continuously improve the work input and performance of employees, and embark on the road of green sustainable development.
