组织氛围对创意人才工作绩效的影响研究--以网络嵌入为中介

随着创意经济逐渐成为社会关注的热点问题,创意人才也逐步走进人们视野并不断受到重视,其独有的异质性特征深刻影响着人力资源管理实践。本文基于创意人才的个性特征,构建了组织氛围、网络嵌入和创意人才工作绩效的关系模型,设计了相关调查量表,运用实证研究的方法探讨了组织氛围影响创意人才工作绩效的作用机理。研究结果表明,组织氛围能够部分影响创意人才工作绩效,网络嵌入能显著提高工作绩效且在组织氛围对工作绩效的影响中中介作用显著。针对研究结果,本文提出了改进领导沟通方式、完善企业制度环境、营造良好企业氛围、搭建企业网络平台等提高创意人才工作绩效的管理建议。

With the creative economy gradually become the focus of social concern, creative talent has gradually entered the people's vision and continue to be valued, and its unique heterogeneity characteristics affect the enterprise human resource management practice. Based on the personality characteristics of creative talents, this paper constructs the relationship model of organizational atmosphere, network embeddedness and creative talent performance, designs the relevant survey scales, explores the mechanism of organizational atmosphere and the performance of creative talents. The results show that the organizational atmosphere can partly affect the performance of creative taThe Effects of Organizational Climate on Job Performance of Creative Talent: Network Embeddedness as Mediatorlents, and the network embeddedness can significantly improve the performance and the intermediary effect is significant in the influence of organizational atmosphere on job performance. Accordingly, the study proposed some specific suggestions to improve the performance of creative talents such as improving the leadership communication mode and the enterprise system environment, creating a good corporate atmosphere, building enterprise network platform.
