中国企业外派员工工作动机与激励机制研究
he Research on The Expatriates' Work Motivation and Incentive Mechanism in Chinese Enterprises
本研究针对中国企业的外派员工,通过问卷调查的实证方法,来研究外派员工工作动机的构成分子,以及对工作满意度的影响。本文在文献综述的基础上,结合研究实际,提出了相应的研究框架及假设,通过对有效样本的数据分析,探讨构成外派员工工作动机的主要因素,以及和工作满意度之间的相关关系。研究表明,中国企业外派员工的工作动机分为内在工作动机和外在工作动机两部分,内在工作动机由挑战性动机、兴趣爱好动机、成长胜任动机三个成分构成,外在工作动机由报酬动机、晋升动机、他人肯定动机三个成分构成。这些工作动机因子都正向显著地影响着员工的工作满意度。我们进而根据本次研究的结果,结合外派员工的实际,提出一些激励建议。
his research aims at studying the constituent of the expatriates' working motivation as well as its effect to degree of working satisfaction by positive survey, while our studying targets are expatriates from Chinese enterprises. This paper reviews literature, combines the study of actual, then gives the corresponding framework of research and assumptions. By analysis the data of 151 effectual samples, we discuss correlations of the major constituent of the expatriates' working motivation, as well as the correlativity of working satisfaction. Research shows that, Chinese expatriates' working motivation are divided into internal and external. The internal motivation can be divided into the motivation of challenge, motivation of interest and motivation of competence. The external motivation can be divided into motivation of remuneration, motivation of promotion and motivation of affirmation. These motivation factors impact positively and significantly on employee's job satisfaction. Then we based on the results of this study, combining with the actual assignment of staff, to provide some incentive proposals.
