组织学习对员工创新行为的影响研究--基于心理资本的中介效应

Influence of Organizational Learning on Employee Innovative Behavior--Based on the Mediating Effect of Psychological Capital

以257名企业员工为调查对象,运用回归分析方法探讨了组织学习对员工创新行为的影响以及心理资本的中介作用。研究结果发现:组织学习及其各维度会显著地正向影响员工创新行为;组织学习及其各维度会显著地正向影响心理资本;心理资本及其各维度会显著正向影响员工创新行为;心理资本在组织学习与员工创新行为之间发挥部分中介作用。基于这些结论,提出组织学习通过强化员工积极心理状态来促进员工创新行为的观点,为企业管理实践提出建议,并指出未来研究方向。

With the survey of 257 employees, the research investigates the impact of organizational learning on employee innovative behavior, especially to explore the mediating role of psychological capital, by applying regression analysis method. The research indicates that: organizational learning and its dimensions will be significantly positive impact on employee innovation behavior; organizational learning and its dimensions will be significantly positive effect on psychological capital; psychological capital and its dimensions will be significantly positive effect on their innovative behavior; psychological capital plays a part of mediating role between organizational learning and employee innovative behavior. Based on the conclusions, this research proposes that organizational learning can promote employee innovative behavior by enhancing positive mental state, which provides advices for enterprises' management practices and points out the future research directions.
