员工持股计划对员工创新行为的影响机制研究--以心理所有权为中介变量
he Effects of Employee Stock Ownership Plans on Employee Innovative Behavior:Illustrated by Psychological Ownership
本文运用相关理论,在梳理前人相关研究的基础上,运用SPSS17.0软件对员工持股计划三维度和员工创新行为二维度的关系进行实证研究,并检验心理所有权在此关系中的中介作用。得出以下结论:(1)员工持股计划控制权对执行创新构想有显著正向影响,而对产生创新构想则没有显著影响;收益权和知情权对产生创新构想、执行创新构想均有显著正向影响。(2)收益权和知情权均能显著正向影响心理所有权,而控制权则不能有效预测心理所有权;心理所有权对员工创新行为二维度均存在显著正向影响。(3)心理所有权在员工持股计划收益权对员工创新行为二维度的影响中均存在部分中介作用;在员工持股计划知情权对员工创新行为二维度的影响中均存在完全中介作用;在员工持股计划控制权对员工创新行为二维度的影响中均不存在中介作用。
In this paper, the use of incentive and governance double effect theory, psychology of possession theory and social exchange theory, in the previous research review, using SPSS17.0 to conduct empirical studies on the relationship between ESOP dimension and Employee Innovative Behavior of two dimensions, and test the mediating role of psychological ownership in the relationship.Main research conclusions are: (1)Different degree of employees have significant differences in psychological ownership; the staff of different positions in innovative ideas generated significant difference; the different degree and the staff of different positions have significant differences in the implementation of innovative ideas. (2)The ESOP control has a significant positive impact on the implementation of innovative ideas, but have no significant influence on innovation; ESOP gains the right to know and the right of the implementation of innovative ideas have a significant positive impact, innovative ideas. (3)The ESOP benefit right and right significantly positive effect on psychological ownership, the right of control can effectively predict psychological ownership; psychological ownership have significantly positive effect on employee innovation behavior of two dimensions.
