领导风格对快递员工工作投入影响的研究
Study on the Effect of Leadership Style on Express Employees\' Work Engagement
作为劳动密集型的服务行业,快递员工管理逐步需要受到重视。基于变革型、交易型领导理论,以组织自尊作为中介变量,探讨领导风格对快递业基层员工工作投入的作用机制和效应比较,并构建了相关的理论模型。研究发现:1)变革型领导、权变奖励交易型领导对基层员工的工作投入具有正向作用,且权变奖励交易型领导的正向效应高于变革型领导,而例外管理交易型领导对基层员工的工作投入具有负向作用;2)对员工组织自尊起正向影响的为变革型领导、权变奖励交易型领导,而例外管理交易型领导对员工组织自尊起到了负向影响,组织自尊与员工工作投入呈正相关关系;3)组织自尊在变革型领导与基层员工工作投入的关系中起到了完全中介作用,且部分中介了权变奖励交易型领导与员工工作投入的关系,但在例外管理交易型领导中组织自尊不存在中介作用。本研究拓展了领导理论研究,为快递企业优化管理提供了依据。
s a labor-intensive service industry, the management of express employees needs to be paid more attention gradually. Based on transformational and transactional leadership theory, we propose that leadership styles may motivate employees\' organizational self-esteem, which in turn affects their work engagement, and the effect of the leadership style on work engagement of the basic-level employees of the express industry are compared, and the relevant theoretical models are constructed. Using data from 147 basic-level employees of the express industry, research found that: 1) Transformational leadership and contingent reward transactional leadership have a positive effect on the work input of basic-level employees, and contingent reward transactional leadership has a higher positive effect than transformational leadership. However, the work input of the basic-level employees under management-by-exception transactional leadership has a negative effect; 2) Positive impact on employee organization self-esteem is transformational leadership and contingent reward transactional leadership, while management-by-exception transactional leadership has an employee self-esteem. The negative impact has been reached, organizational self-esteem is positively correlated with work engagement; 3) organizational self-esteem fully mediated the relationship between transformational leadership and employee work engagement, partly mediated the relationship between contingent reward transactional leadership and employee work engagement, but organizational self-esteem didn\'t mediate the relationship between management-by-exception transactional leadership and employee work engagement. Implications and limitations of research are discussed.
