自我决定理论视角下个性化交易机制构建

The Mechanism Construction of Idiosyncratic Deals from the Perspective of Self-determination Theory

近年来,个性化交易作为组织行为领域的一个较新的概念受到了国内外学者的关注。本文基于自我决定理论构建了个性化交易机制的理论模型,并认为基本心理需求和外在情境促使员工产生个性化交易动机;心理契约责任认定与履行有助于个性化交易动机转化为个性化交易行为;个性化交易达成通过基本心理需求的满足影响员工实现幸福感和工作投入。本文不仅表明自我决定理论能够为个性化交易提供重要的理论基础,而且提出个性化交易能够提升人力资管理的激励性,为组织人力资源管理提供有意义的参考。

Recently, as the new construct in the area of organization behavior, idiosyncratic deals have attracted researchers' attention. Based on self-determination theory, this article has built the theoretical model about idiosyncratic deals. Results shown, basic psychological needs and external stimulus make idiosyncratic deals' motivation happen; psychological contract of responsibility identification and fulfillment make idiosyncratic deals' motivation change to idiosyncratic deals' behavior; the results of idiosyncratic deals influence to employees' eudaimonic well-being and work engagement through satisfying basic psychological needs. Our study not only proposes that self-determination theory is an important basic theory to idiosyncratic deals, but also asserts idiosyncratic deals could increase the incentive of human resource management, in order to make a meaningful reference for organization's human resource management.
