Employee Innovation largely depends on the interactions of a group of individuals working collectively. The challenge to group leaders of how to enhance employee innovative behavior via intra-group process is understudied. This study aims to explore the cross-level link between leader's transformational behavior and employee innovative behavior with a three-path intra-group mediating process through two critical group process variables: team conflict and knowledge sharing. A sample from China consisting of 349 subordinate-supervisor pairs as well as multilevel SEM technique were used to test the theoretical model, and we found team conflict (task conflict and relational conflict) and knowledge sharing acted as sequential mediators between the cross-level link. This study highlights the importance of transformational leadership for appropriately tackling with team conflict, thereby facilitating employee knowledge sharing and innovative behavior, and contributes to the literature on leadership and innovation with an in-depth explanation of the complex intra-group relationship.
