背景 乡村医生对家庭医生团队的组织认同感会对乡村医生的工作积极性和家庭医生团队的工作质量产生影响,关系到农村居民所享受的家庭医生签约服务质量。目的 探究乡村医生对家庭医生团队组织认同感的影响因素,为农村地区家庭医生团队更好运行,提升农村地区家庭医生签约服务质量提供可行措施。方法 2021 年 11—12 月,采用分层随机抽样的方法,选取山东省内 3 个地市的乡村医生共 1 004 名,利用自行设计的问卷,调查乡村医生人口学特征、工作状况以及对家庭医生团队的组织认同感情况。采用 Pearson 相关性分析探讨乡村医生的组织认同感与工作—家庭冲突、工作稳定性、业务培训、组织隔离的相关性,采用多元分层回归分析探究乡村医生组织认同感的影响因素。结果 乡村医生对家庭医生团队的组织认同感较高,得分为(3.757±0.713)分。相关性分析结果显示业务培训与组织隔离呈正相关关系(r=0.156,P<0.01),组织隔离与组织认同感呈负相关关系(r=-0.287,P<0.01)。回归分析结果显示,业务培训(β=0.154,P<0.001)、组织隔离(β=-0.262,P<0.001)是乡村医生对家庭医生团队组织认同感的影响因素。结论 乡村医生对家庭医生团队的认同感较强,做好乡村医生的业务培训,降低家庭医生团队成员的组织隔离程度,有助于进一步强化乡村医生对家庭医生团队的组织认同感。

BackgroundThe organizational identity that rural doctors have towards the family doctor team will exert an impact on the work enthusiasm of rural doctors and the work quality of the family doctor teamwhich is related to the quality of the family doctor contracted service enjoyed by rural residents. ObjectiveTo explore the influencing elements of the organizational identity of rural doctors with respect to the family doctor teamand to provide practicable measures for the better operation of the family doctor team in rural districts and the improvement of the quality of the family doctor contracted service in rural areas. MethodsFrom November to December in 2021through the use of the stratified random sampling approacha total of 1,004 rural doctors in 3 cities in Shandong Province were selected. By employing a self-designed questionnairethe demographic characteristicswork situation and the organizational identity situation towards the family doctor team of rural doctors were investigated. Pearson correlation analysis was utilized to explore the correlation between the organizational identity of rural doctors and work-family conflictwork stabilitybusiness training and organizational isolationand multiple hierarchical regression analysis was adopted to explore the influencing factors of the organizational identity of rural doctors. ResultsThe organizational identity of rural doctors towards the family doctor team is relatively highwith a score of 3.757 0.713 points. The results of the correlation analysis show that there is a positive correlation between business training and organizational isolationr=0.156 P<0.01and a negative correlation between organizational isolation and organizational identityr=-0.287P<0.01. The regression analysis results indicate that business training=0.154P<0.001 and organizational isolation=-0.262 P<0.001 are the influencing factors of the organizational identity of rural doctors towards the family doctor team. ConclusionRural doctors have a relatively strong sense of identity towards the family doctor team. Doing a good job in the business training of rural doctors and reducing the degree of organizational isolation among family doctor team members will help to further strengthen the organizational identity of rural doctors towards the family doctor team.
