互联网的不断发展为员工滥用组织网络资源提供了条件,组织网络偏离行为普遍存在,如何有效减少员工的组织网络偏离行为逐渐成为组织的关注点。基于社会学习理论和社会交换理论,研究对责任型领导与员工组织网络偏离行为的内在机制进行探究。结果表明:责任型领导显著负向影响员工组织网络偏离行为;组织认同在该影响机制中发挥部分中介作用;传统性调节责任型领导对员工组织网络偏离行为的直接效应。研究丰富了责任型领导和组织网络偏离行为两个领域的内容,为组织减少员工组织网络偏离行为、促进组织持续发展提供理论依据和实践指导。

he continuous development of Internet provides conditions for employees to abuse organizationalinternet resources, organizational internet deviant behavior is common, and how to effectively reduce employees\' organizational internet deviant behaviorhas gradually become the focus of organizations. Based on social learning theory and social exchange theory, the researchexplores the internal mechanismof responsible leadership andemployees\' organizational internet deviant behavior.The results show that responsible leadership significantly negatively effect employees\'organizational internet deviant behavior, organizational identification plays a partial mediating role in theimpact mechanism, traditionalism moderate the direct effect of responsible leadership on employees\'organizational internet deviant behavior. The research enriches the content of responsible leadership and organizational internet deviant behavior, and provides theoretical basis and practical guidance for organizations to reduce employees\' organizational internet deviant behavior and promote organizational sustainable development.
