资质过剩感知对组织网络偏离行为的影响:工作倦怠与心理弹性的作用
he Influence of Perceived Overqualification on Organizational Internet Deviant Behavior: The Impacts of Job Burnout and Resilience
基于资源保存理论,以441名在职人员为调查对象,对资质过剩感知、组织网络偏离行为、工作倦怠和心理弹性的关系进行了探究。研究结果表明:资质过剩感知对组织网络偏离行为具有显著正向影响;工作倦怠在资质过剩感知影响组织网络偏离行为的过程中起部分中介作用,其中,情绪耗竭和去个性化两个维度在资质过剩感知影响组织网络偏离行为的过程中起部分中介作用;心理弹性在工作倦怠影响组织网络偏离行为的过程中起调节作用。研究结果丰富并拓展了资质过剩感知和组织网络偏离行为的相关研究,对组织网络偏离行为管理有较大的借鉴意义。
Based on the conservation of resource theory, this study explores the relationship among perceived overqualification, organizational internet deviant behavior, job burnout and resilience. Results of multiple regression analysis with 441 valid samples show that perceived overqualification has a significant positive impact on the organizational internet deviant behavior. The job burnout plays a partial mediating role between perceived overqualification and organizational internet deviant behavior. The two dimensions,emotional exhaustion and deindividuation play a partial mediating role between perceived overqualification and organizational internet deviant behavior. Resilience has a moderating effect on job burnout and organizational internet deviant behavior.The results enrich and expand the relevant researches on the perceived overqualification and organizational internet deviant behavior.
