社区卫生服务组织凝聚力对绩效的影响:知识分享与组织创新的中介作用
he influence of cohesiveness in community health service organization on organizational performance: the mediating role of knowledge sharing and organizational innovation
目的:探讨社区卫生服务组织凝聚力对知识分享、组织创新及组织绩效的影响,并阐释变量间的作用关系与机制。方法:采用问卷调查法收集数据。运用描述性统计、Pearson相关分析及多元线性回归分析法处理数据。结果:社区卫生服务组织凝聚力对知识分享(β=0.497, P<0.01)和组织创新(β=0.519, P<0.01)具有显著的正向预测作用,知识分享在二者之间扮演部分中介效应(β=0.227, P<0.01);社区卫生服务组织凝聚力对组织绩效(β=0.595, P<0.01)具有显著的正向预测作用,组织创新在二者之间扮演部分中介效应(β=0.288, P<0.01)。结论:较高的社区卫生服务组织凝聚力可以促进员工间知识的分享与交流,进而提高组织的创新能力,最终有利于组织整体绩效的提高。
Object: To explore the influence of cohesiveness in community health service organization on knowledge sharing, organizational innovation and organizational performance, and to explain the mechanism of interaction between variables. Methods: Using a questionnaire survey method to collect data. Descriptive statistics, Pearson correlation analysis and hierarchical linear regression were performed to analyze the data. Results: The finding indicated that cohesiveness had a significantly predictive effect on knowledge sharing (β=0.497, P<0.01) and organizational innovation (β=0.519, P<0.01), and knowledge sharing (β=0.227, P<0.01) played a partial mediating role in the relationship. The finding also indicated that cohesiveness had a significantly predictive effect on organizational performance (β=0.595, P<0.01), and organizational innovation (β=0.288, P<0.01) played a partial mediating role in the relationship between cohesiveness and organizational performance. Conclusion: Higher level of organizational cohesiveness will help to promote the knowledge sharing between employees, and then to improve the organization’s development and innovation capacity. Ultimately it is beneficial to enhance the overall performance of community health service organization.
